People Engagement, The missing Piece Of AI Performance In Luxembourg?

AI adoption hinges on engagement, governance and preserving human intelligence at work.

Luxembourg ranks among the least engaged workforces in Europe (State of the Global Workplace Report 2025). Despite growing visibility, employee engagement is still treated as a compliance issue rather than a structural priority (Luxembourg Fund Governance Survey, 2024).

In many organisations, human capital remains the main adjustment variable. Yet AI demands a profound shift: its successful adoption requires far more than employee adaptation to technology. Paradoxically, as machines promise to replace humans, human engagement has never been more critical. Today, nearly one in two AI projects fails, not for technological reasons, but due to insufficient team adoption.

Creating the human conditions for effective adoption

What AI does to humans is as profound as what it does for them. Its use affects every level of Maslow’s hierarchy: a credit analyst reduced to validating opaque outputs (self-actualisation, security); the rise in loneliness I observe in my practice, already a major issue in Luxembourg (belonging), may be exacerbated as machines replace colleague interactions, with documented effects on isolation, sleep and alcohol use (No Person Is an Island 2025); I also hear experienced professionals feeling devalued as AI boosts junior staff performance while their own seems to decline (esteem).

Effective adoption requires maintaining human control over critical machine interactions, ensuring tool transparency, preserving spaces for human interaction, and recognising individual expertise.

Stimulating irreplaceable human capabilities

Generative AI directly reshapes cognitive processes: unchecked, it progressively externalises thinking, shortcutting the deep learning required to build genuine expertise, and dulling critical thinking and creativity. 

AI creates an illusion of ease yet it is one of the most demanding for teams. It requires individual discipline and clear governance to counter its biases, reflect on its limits and ensure the machine augments rather than erodes human intelligence. An organisation that prioritises productivity gains over developing critical thinking and ethical use ultimately sets itself up for failure.

Systemic approach

Determining the right place for effective AI requires a systemic approach grounded in clear strategic intent. Too often, organisations bypass this step and move straight to deployment, sometimes limiting the vision to a few hierarchical levels, creating side effects and encouraging risky workarounds. Adoption improves significantly when end users are involved early in defining AI’s purpose and shaping tool selection. Also, in my practice I hear that AI integration tends to go hand in hand with rising performance expectations, precisely when time and space for critical reflection should be preserved and reinforced.

Let’s not forget that leaders tend to overestimate employee engagement (2023 Quality of Work Index). With AI embedded in daily work, this gap between perception and reality can translate more quickly into burnout and disengagement. A real ticking time bomb…
